The short answer
Women’s work shoes fail feet in two opposite directions: heels that push the whole body weight onto the forefoot, and flats that offer no cushioning, no arch support and no heel counter. What you want in either category is a low but non-zero heel, a structured heel cup, a sole that resists twisting, a forefoot broad enough that your toes are not compressed, and — if you can find it — a removable insole so support can be added. Then separate the shoes you commute in from the shoes you sit in.
Why work shoes are the hardest category
Almost every other kind of shoe is allowed to be designed around the foot. Work shoes are designed around a dress code, and the foot gets whatever is left. That is why this is the category where I see the most damage in clinic, and why the advice has to be practical rather than ideal.
Heels are the obvious problem. Raising the heel tips body weight forward onto the ball of the foot, and the higher and narrower the heel, the more of your weight lands on a smaller area and the harder your calf works to stabilise you. Over years that is associated with forefoot pain, neuromas, and shortening of the calf and Achilles that makes flat shoes uncomfortable too.
The less obvious problem is the ballet flat, which is often chosen as the healthy alternative. A thin flexible flat has no cushioning under the heel, no support under the arch, no counter at the back and nothing stopping it twisting. On a hard office floor for nine hours it is closer to walking barefoot than to wearing a shoe. Both extremes cause trouble; the middle of the range is where the good options are.
What to look for
A low heel, not no heel
A small amount of elevation — roughly a quarter inch to two inches — takes tension off the calf and Achilles and is more comfortable for most people than a completely flat shoe. A block or wedge heel spreads the load and gives you a stable base; a stiletto concentrates it and asks your ankle to do stabilising work all day. If the dress code requires height, choose the chunkier heel.
A structured back
Squeeze the heel of the shoe. If it collapses, your heel will move inside it all day and your arch will compensate. This single check rules out most ballet flats and a lot of loafers, and it costs nothing to perform in a shop.
A sole that will not wring out
Hold heel and toe and twist. Resistance means the shoe is supporting your arch structurally. A shoe you can roll into a tube is asking your foot to provide all of its own support for the length of the working day.
A removable insole
This is the quiet one that decides everything later. If the factory insole lifts out, you can replace that volume with a supportive insole or an orthotic and transform a mediocre shoe. If it is glued down, what you tried on is all you will ever get.
Forefoot room, especially in a pointed shoe
A pointed toe is a shape problem rather than a size problem, and going up a size to fix it just adds length in front of your toes while the width stays wrong. If the style is non-negotiable, look for an almond toe rather than a true point, and keep the total hours down.

Safety-toe footwear is often not built for women
This deserves its own section because it causes injuries that get blamed on the wearer. A great deal of women’s safety footwear is a men’s last scaled down, which produces a shoe that is too wide at the heel, too narrow across the ball, and has the protective toe cap positioned for a longer foot. The result is a heel that slips, a forefoot that is compressed, and a toe cap whose edge sits over the toes rather than in front of them — which is exactly where it causes pressure damage.
If a safety boot is required, buy from a maker that builds on a women’s last rather than one that offers a men’s boot in smaller sizes, and check specifically that your toes do not touch the underside of the cap when you flex. A composite toe is lighter than steel and does not conduct cold, which matters on a long shift.
The two-pair strategy
The most effective thing most women can do about work footwear is to stop asking one pair to do two jobs. Commute in a properly cushioned, supportive shoe and change at your desk. Keep the heels for the hours they are actually needed — a meeting, a presentation — rather than the whole day. If you are on your feet all day in one pair, own two and alternate them, because midsole foam needs about a day to recover.

What are the best work shoes for women who stand all day?
A shoe with a thick resilient midsole, a rocker sole, a firm heel counter and room for end-of-day swelling — Hoka, Dansko, Vionic and Kuru all make models that qualify inside most dress codes. Fit at the end of the day, half a size up, and take the wide if you are between fits.
Are flats better than heels for your feet?
Not automatically. A thin ballet flat has no cushioning, no arch support and no heel counter, which on a hard floor is closer to being barefoot than to wearing a shoe. A low block heel with structure is usually kinder to feet than either a stiletto or a completely flat unsupportive shoe.
What heel height is safe for daily wear?
Roughly a quarter inch to two inches, on a block or wedge rather than a stiletto. Above about two inches the load on the forefoot rises steeply and the base becomes less stable. Occasional higher heels are a different question from daily ones.
What should I look for in slip-resistant work shoes?
An outsole explicitly rated for slip resistance on oil and water, rather than a general claim about grip. Softer rubber compounds with a fine tread pattern that channels liquid outperform deep aggressive lugs on smooth wet floors, which is the opposite of what most people expect.
Do women need women-specific safety toe boots?
Yes, ideally. Many women’s safety boots are men’s lasts in smaller sizes, which puts the toe cap over the toes rather than in front of them and leaves the heel loose. Buy from a maker that builds on a women’s last, and check your toes do not contact the cap when you flex.
Can I put orthotics in work shoes?
